The decision problem hiding in your design team

Slow decisions. Rework across teams. Misaligned roadmaps. These don't get fixed by hiring better designers. They get fixed by building better decision-makers inside the team.

The four people you need to know about

The strong executor manager. Delivers consistently. Struggles to influence. Good at solving problems. Not yet shaping them.

The almost-there design lead. Trusted by their team. Still dependent on direction from Product or leadership. Ready for more. Not yet operating at that level.

The overloaded senior manager. Managing people, delivery, expectations. No time to think. No space to grow.

The future leader you can't afford to lose. High potential. Low clarity on next steps. These are the people who either grow into leaders, or leave to find that growth elsewhere.

The gap shows up as slow decisions, rework, misaligned roadmaps. Not in the design files.

What capability looks like

Not confidence. Not motivation. Capability. People who can influence roadmap decisions instead of reacting to them. Who push back with clarity, not hesitation. Who connect UX work to metrics like adoption, efficiency, support cost. Who handle ambiguity without escalation.

Build that bench, and your design org stops feeling like a delivery function. It starts feeling like an integrator.
